At Microsoft, an EY-led six-week innovation sprint involving neurodivergent team members using AI tools produced 60 to 80 process improvement suggestions with a volume and creativity output that surprised even the program's organizers. Hiren Shukla, who founded EY's global neurodiversity program and lives with ADHD and dyslexia, described the dynamic this way: it is not just AI helping neurodivergent professionals, it is neurodivergent professionals maximizing what AI can do.

Recognition without inclusion is not enough

The growing recognition of neurodivergent talent is a meaningful progress; however, it exists against a backdrop of persistent, severe underemployment. Unemployment for neurodivergent adults runs at least three times the rate for people without disabilities. For autistic adults specifically, the numbers are stark: an estimated 85 percent are unemployed, despite the fact that many possess precisely the technical, analytical, and creative skills that the tech industry claims to need most.

The disconnect reveals that awareness and action are not the same thing. Companies that genuinely want to benefit from neurodivergent talent need to do more than launch a fellowship or post a supportive statement. They need to audit their hiring pipelines for processes that screen out neurodivergent candidates before anyone sees their work. They need to build management cultures that accommodate different communication styles.
